The Five Phases of Hiring
Establish a hiring cadence from the beginning of the recruitment
In our last Newsletter we discussed the importance of the hiring cadence and how it can make the difference between a good hire and a great hire. As you may recall, McKinsey & Co. states that a 'top performer' can yield up to 67% more productivity and profit for a company compared to an 'average performer.' Given the potential for 67% more efficiency, we believe it's well worth the effort to employ best hiring practices and ensure a great hire.
We are thrilled to share an in-depth view of the first step in Talence Group’s ‘Five Hiring Phases’ — Discovery. This program has been developed and refined over many years of hiring leaders. By following this approach, a hiring team can establish a structure and cadence that will ensure the best candidate for any leadership role.
Over the next five newsletters, we will address each of these phases individually, unpacking our our signature approach to finding and securing the best candidate.
Discovery Phase
Talence Group’s thorough approach
Talence Group conducts a 360-degree needs assessment involving stakeholders to gather input from various perspectives regarding a new leadership position. We then share our key findings with the hiring leader and HR to ensure alignment among all parties. This step ensures that we establish a clearly defined candidate profile right from the start of the recruitment.
It is crucial for the interview team to have a comprehensive understanding of the position. This enables them to conduct appropriate interviews and ultimately identify the best candidate for the role. During this phase, our consultants focus on uncovering the following aspects:
Leadership team dynamics
Goals and expectations for the new leader
Work culture and values
Unique skills and abilities necessary for success
Through meeting with internal customers and business partners, we can effectively outline how the prospective candidate can successfully navigate relationships between departments.
By incorporating these insights into our candidate profiling, we ensure a comprehensive understanding of the position and its requirements.
Investing in this phase of discovery enhances our ability to identify and attract candidates who possess not only the necessary qualifications, but also the cultural fit and leadership abilities that will drive success within the organization.
Our commitment to diligent discovery is driven by the belief that the investment in time and effort at the beginning of the hiring process sets the stage for a great recruitment, resulting in hiring exceptional candidates who will thrive in their new role.

What we’re reading about in Leadership
As students of Leadership, Talence Group consultants are constantly seeking insights into the latest practices for effective leadership. Recently we came across Arthur Brooks’ book “From Strength to Strength”, which immediately captured our attention. This #1 New York Times Bestseller has sparked numerous conversations with colleagues and clients as we explore the profound wisdom it offers.
Brooks powerfully addresses a difficult topic— finding meaning and purpose in the second half of life. It resonated strongly with us at Talence Group, having experienced with the rest of the world significant professional and personal growth over the past few tumultuous years. Given these experiences, it is no surprise that the question of "what is next?" has become increasingly pertinent and relevant to us, as well as to many others.
In a world where many are seeking clarity and a renewed sense of purpose, "From Strength to Strength" offers invaluable wisdom and encouragement. It encourages us to embrace the opportunities that lie ahead, leveraging our experiences and strengths to shape a fulfilling and meaningful future.
If you find yourself at a juncture in your career where you are contemplating a shift from your current executive role and exploring what lies ahead, know that we need you and the wisdom you have gleaned over your career to help shape the future generation of leaders. Pairing skills of a new leader with the wisdom of those who paved the way is a perfect combination both for business success and professional fulfillment.
Here are some of our Key Take-aways
Strengths shift with experience
Brooks introduces the concept of Fluid Intelligence and Crystallized Intelligence as two stages that define our professional lives. Both stages are equally important and understanding our strengths within them is crucial in ensuring that we are in roles where we can maximize our value and find fulfillment.
Fluid Intelligence and Crystallized Intelligence Curves
Fluid Intelligence refers to the ability to quickly learn and adapt, think creatively, and solve complex problems. It represents the skills and aptitudes that are more flexible and adaptable in nature, allowing us to navigate new challenges and environments. In the early stages of our professional life, we often rely heavily on fluid intelligence as we learn and grow.
Crystallized Intelligence, on the other hand, encompasses the knowledge, expertise, and wisdom we accumulate over time through experience, education, and continuous learning. It represents the depth of understanding, skills, and insights that we develop in specific domains or areas of expertise as we progress in our careers.
Recognizing where our strengths lie in terms of fluid and crystallized intelligence is essential for both highest performance and maximum fulfillment.
By understanding the interplay between these two forms of intelligence, we can make informed decisions about our career paths, seeking opportunities that leverage our strengths and provide ongoing growth and satisfaction.
Ultimately, the integration of fluid and crystallized intelligence allows us to continually adapt, learn, and contribute, ensuring that we remain engaged and fulfilled throughout our professional lives.
Move from strength to strength
When a new executive and a seasoned leader work together, their partnership creates a powerful combination that leverages the strengths of both parties. Through collaboration, they drive success, and inspire innovation, which not only benefits the individuals involved but also the entire organization.
If you find yourself ready for a change and looking to pivot to a more fulfilling role, take the lessons learned from your years of fluid intelligence and look forward with relish at the chance to mentor and share your wisdom. You can truly shape the next generation, finding lasting fulfillment in the present, and make the second half of life even more meaningful than the first — effectively moving “From Strength to Strength.”
